The hospitality industry in the contemporary era faces structural challenges such as high turnover rates, shortages of skilled labor, and stressful work environments, which threaten organizational sustainability. This study aimed to elucidate the influence of the Light Triad personality antecedents on Responsible Leadership and its subsequent impact on employees' Job Embeddedness, while examining the moderating role of Organizational Prosocial Identity. The theoretical framework rests upon Conservation of Resources (COR) Theory. Methodologically, the research is applied in purpose and descriptive-correlational in nature, utilizing Structural Equation Modeling (SEM). The statistical population comprised employees and managers active in 3- to 5-star hotels in Tabriz, from whom 242 valid questionnaires were selected for final analysis. Data were analyzed using Smart PLS 4 software. The findings indicate that the three dimensions of the Light Triad personality—Faith in Humanity (β=0.197, t=3.151), Humanism (β=0.226, t=3.151), and Kantianism (β=0.183, t=2.493)—exert a positive and significant influence on Responsible Leadership. Moreover, Responsible Leadership positively and significantly enhances employees' Job Embeddedness (β=0.319, t=5.833), while Organizational Prosocial Identity, serving as a moderator, strengthens this relationship (β=0.142, t=3.676). By providing the first empirical evidence of the Light Triad's impact on Responsible Leadership and the reinforcing role of prosocial identity within Iran's hospitality context, this study offers practical strategies for selecting managers with positive personality traits and preserving human capital through institutionalizing organizational prosocial identity.
